What the book does

Edmondson defines psychological safety as the shared belief that a group is safe for interpersonal risk, and links it to the quality of communication. She then draws on two decades of field research to show why people stay silent, the consequences in an organisation when they do, and how learning, innovation and growth depend on making it safe to speak up.

What it changes in practice

The book changed three things in practice for me. I now pay closer attention to whether executives, and others invited to present to the board, look able to say what is difficult, rather than say what is polished.  I also ask more deliberately what has gone wrong since we last met, and what was learned. And I watch the quality of challenge around the table, since well-offered challenge strengthens a decision, while the same point made badly closes the conversation down.

Why I recommend it

I recommend this book because it changes how you listen. Psychological safety sounds soft until you notice that almost everything a board relies on has passed through someone deciding whether it was safe to raise. For me, the useful question is not whether the executive team is candid with the board, but whether the layer below them believes candour is rewarded.

A limitation is that the book is written for managers and intact teams, and a board is neither. We meet occasionally and hold no line authority over the people whose openness matters most, so the ideas need translating before they are of use in a boardroom. The limitation is also its value: it forces directors to think harder about how truth reaches the board.
